При этом в исследованиях вопросы цифровизации и ЦТ часто рассматриваются обобщенно по отношению ко всем предприятиям сферы, либо выделяется одна узкая группа предприятий. Цель исследования — определение специфических особенностей ЦТ предприятий ИСС различной функциональной направленности по таким важным в настоящий момент аспектам, как кадры, включая вопросы дефицита квалифицированных кадров, а также сопротивление изменениям со стороны менеджмента и сотрудников предприятий в процессе перехода на цифровые технологии. Объектом исследования выступают предприятия ИСС, выполняющие в рамках реализации инвестиционно-строительных проектов различные функции, т.е. предприятия различной функциональной направленности.</p></sec><sec><title>Материалы и методы</title><p>Материалы и методы. Основа исследования — сведения, собранные при изучении процессов цифровизации российских предприятий ИСС методом социологического опроса с помощью онлайн-анкеты. Собранные в ходе онлайн-анкетирования первичные данные прошли статистическую обработку, затем с помощью метода факторного анализа выявлены специфические особенности, присущие предприятиям в зависимости от их вида деятельности (функциональной направленности).</p></sec><sec><title>Результаты</title><p>Результаты. Приведены результаты оценки респондентами уровня дефицита квалифицированных кадров, обладающих компетенциями в области цифровых технологий, как в целом по выборке, так и в разрезе групп предприятий, объединенных по схожести выполняемых функций. Также установлен уровень сопротивления изменениям в целом по выборке и по группам предприятий, включая определение группы сотрудников, проявляющих сопротивление изменениям. В наибольшей степени сопротивление изменениям характерно для рядовых сотрудников, однако и в группе руководителей, и менеджеров среднего звена оно присутствует на значимом уровне.</p></sec><sec><title>Выводы</title><p>Выводы. Проведенный анализ позволяет сделать вывод о необходимости планирования и организации процессов цифровизации и ЦТ с учетом изученных аспектов и научно обоснованных предложений по снижению сопротивления изменениям в таких случаях. Применение мероприятий по снижению сопротивления изменениям даст возможность сократить его негативные проявления и повысит эффективность процессов цифровизации и цифровой трансформации.</p></sec></abstract><trans-abstract xml:lang="en"><sec><title>Introduction</title><p>Introduction. Digitalization and digital transformation are key development trends manifested by the investment and construction industry in Russia and worldwide. However, in research, digitalization and digital transformation are often considered generically in relation to all enterprises in the field, or, alternatively, one small group of enterprises is identified. The purpose of this study is to identify industry-specific characteristics of digital transformation in the field of personnel management, including shortage of qualified personnel, resistance of management and employees to changes in the process oftransition to digital technologies. The study focuses on enterprises performing different activities within the framework of investment and construction projects.</p></sec><sec><title>Materials and methods</title><p>Materials and methods. The research is backed by the data collected by launching a sociological survey and an online questionnaire within the framework of a study of digitalization implemented at Russian construction enterprises. The data thus collected were statistically processed, and factor analysis was applied to find correlation between characteristics of enterprises and their main activities (functional orientation).</p></sec><sec><title>Results</title><p>Results. Respondents analyzed the shortage of qualified personnel proficient in digital technologies. Integrated analysis is presented; it is also broken down by groups of enterprises clustered by functions. In the same manner, resistance to change was also analyzed; as a result, a group that is resistant to change was identified. This behaviour is typical for regular employees; however, it is also largely demonstrated by executives and mid-level managers.</p></sec><sec><title>Conclusions</title><p>Conclusions. The analysis underlies the conclusion about the need to plan and streamline processes of digitalization and digital transformation, taking into account all studied aspects and scientifically grounded proposals to reduce resistance to change in such cases.
